Change leadership is a leadership approach that involves creating a vision and strategies for change, and then motivating others to follow through. It&#8217;s different from change management because it focuses on the people involved in the change, not just on the change itself. The goal of this approach is to help employees see what needs to be changed and how it will benefit them personally.</p><p><span style="font-size: 16px;">If you&#8217;re familiar with traditional leadership styles, such as those used by military commanders or CEOs of corporations, you&#8217;ll know that they focus on being in charge of change rather than inspiring others to make changes themselves. Change leadership works differently because it focuses on making sure everyone understands why a certain decision was made and how that decision could impact their lives positively (if indeed it does).</span></p><h5><b>Leadership disciplines</b></h5><div><b> </b></div><div>Effective change leadership is closely related to other leadership disciplines, like transformational leadership and motivational leadership. The difference between the three approaches is that change leaders focus on creating a vision and strategies for transformation, while motivating others to follow through.<br />Motive leadership focuses on making sure employees have the right attitude and motivation by providing rewards or punishments based on their performance. Transformational leaders are more concerned with altering people&#8217;s beliefs about their organisation or themselves; they aim to influence how individuals think about their careers, as well as how they perceive what it means to be successful in their field of work.<b><br /></b></div><div> </div><h6><i><span style="font-weight: 400;">The people who inspire others to make changes — in other words, they are catalysts.</span></i></h6><p>In the past, change management vs leadership have been referred to as change agents and change managers. According to BusinessDictionary.com, a “change agent” is someone who creates change by influencing others to agree with his or her ideas. A “change manager” oversees organisational transformation and ensures that they&#8217;re executed successfully. But these terms don&#8217;t quite fit what I&#8217;m trying to explain here: that change leaders don&#8217;t see themselves as the people in charge of changing anything (or at least not in charge of changing everything), rather they see themselves as those who inspire others to make changes.</p><h6><i><span style="font-weight: 400;">Pick a model that addresses the needs</span></i></h6><p>It&#8217;s not surprising that you&#8217;re wondering which model is best for your organisation. The fact is, there is no one-size-fits-all approach to change leadership. Each model has its own strengths and weaknesses, and it&#8217;s important to choose the one that addresses the needs of your organisation and the difference you want to make.</p><p>Here are a few change leadership examples that have come to solve the corporate problems. Read on.</p><h4><b>1. Kotter’s model</b></h4><p><a href="https://getlucidity.com/strategy-resources/guide-to-kotters-8-step-change-model/"><span style="font-weight: 400;">Kotter’s model</span></a><span style="font-weight: 400;"> looks at what it takes to move an idea all the way from conception through implementation and beyond. This approach emphasises not just creating the desire for change but making sure that vision translates into reality.</span></p><p><span style="font-weight: 400;">Kotter’s eight-step model of change leadership is:</span></p><ol><li style="list-style-type: none;"><ol><li><span style="font-weight: 400;">Create a sense of urgency (this can be done by convincing people that things are going wrong, or by showing them how good things could be)</span></li><li><span style="font-weight: 400;">Form a powerful guiding team (create a small group of leaders who will make decisions on behalf of the organisation)</span></li><li><span style="font-weight: 400;">Create a common vision (establishing goals and objectives that everyone in the organisation understands and supports)</span></li><li><span style="font-weight: 400;">Communicate change clearly and frequently (keep your team members informed about how their work impacts overall organisational success)</span></li><li><span style="font-weight: 400;">Empower others to act on their own initiative toward shared goals; encourage collaboration across departments — even if those departments are traditionally adversarial towards one another — so long as it serves your organisation&#8217;s mission</span></li></ol></li></ol><div> </div><h5><b>2. The ADKAR model breaks down change into five stages.</b></h5><p>The ADKAR model breaks change down into five key stages, each stage represents one of the elements that workers need to take part in an organisational shift.</p><ol><li style="list-style-type: none;"><ol><li>Awareness: At this stage, you’re letting people know what’s coming and how it will affect them. In this phase, leaders work with workers to identify what they value about their workplace, as well as how they want it to change. This information helps leaders design plans for making improvements that will meet worker needs while also increasing productivity and profitability.</span></p><p><b>Phase 2: </b><span style="font-weight: 400;">Setting objectives based on those shared visions (also known as “goal-setting”). </span></p><p><span style="font-size: 16px;"><b>Phase 3:</b></span><span style="font-size: 16px; font-weight: 400;"> Implementing strategies designed to achieve those objectives (this phase could be called “strategic planning”). Implementing strategies effectively requires clearly communicating them across all levels within an organisation — from top management down through frontline staff members — so everyone understands what&#8217;s expected from them under changed conditions before beginning any new initiatives together toward achieving common goals.&#8217;</span></p><h2> </h2><h4><b>Conclusion</b></h4><p><span style="font-weight: 400;">Good leaders know how to provide a vision for the future, and to paint a detailed picture of how different the organisation will look after it has implemented a successful change initiative. They want to know what skills their team members need to learn, and provide tools that teach them how to achieve it. But if you want your team members to get the most out of themselves, you must give them many different targets rather than setting unrealistic goals for employees. <em>This article will sort through all the jargon and show you the range of goals, the science behind why they work, and how to set them up in practice.</em></p>

<p>The science of goal-setting shows that setting a one-size-fits-all numerical target for your employees can be a mistake. Too often, these goals are too high and leave an employee feeling lacking — or just demoralised if they fail to meet them because they are unattainable goals.</p>

<p><a href="https://hbr.org/2014/11/when-you-give-your-team-a-goal-make-it-a-range"><em>Recent research</em></a><em> shows</em> that people are more likely to re-engage (i.e. decide to continue pursuing a goal over a while) if the goal is a range and not a single number. How<em> we set goals influences our behaviour, and feelings of accomplishment drive this.</em></p>

<p>Once you’ve set them, goals can become self-fulfilling prophecies. A <a href="http://willpowered.com/learn/temple-grandin-overcame-autism">classic example</a> of this phenomenon is the story of <em>Dr Temple Grandin and how she overcame her autism</em> to become an accomplished professor and author in animal sciences. As a child, Temple had many sensory issues that made it difficult for her to socialise or focus on tasks.&nbsp;</p>
<p>Still, as she grew up, she learned to motivate herself through robust visualisations that helped her overcome those obstacles. She says, “I would see myself walking down the school corridor with a crowd around teachers and me telling me how well I was doing… That sort of thing repeatedly happened until it became a reality.”</p><p><br></p>

<h4><strong>Setting employee goals:</strong></h4>
<p></p>
<p><em>When you give your team a goal, make it a range.</em></p>
<p>Research has shown that this approach is much more effective than having one idealised target. First, it helps to motivate people to work harder and smarter. Second, it creates an environment where teams can collaborate effectively because they know there’s no time for infighting about who gets credit for what. And finally, it allows managers to understand their strengths better to provide support where necessary without feeling threatened by the accomplishments of others (or vice versa).</p><p><br></p>

<h4><strong>Range Goals &#8211; SMART Goals </strong></h4>
<p>Range goals are <a href="https://www.mindtools.com/a4wo118/smart-goals">SMART Goals</a>; Specific, Measurable, Achievable, Relevant, and Time-Bound. They can be set for a shorter period, allowing you to adapt your goal based on feedback from the range goal. This makes it easier to achieve your range goal because there is no pressure to meet an exact deadline, and you don&#8217;t have to worry about falling short of the original target if things don&#8217;t go as planned.</p>

<p>When you set a goal, you select a target to achieve something. It is important to remember that not all plans are created equal; some are more challenging than others. Your mindset significantly impacts your ability to achieve success and set ambitious targets for yourself.</p>

They might decide that every team member, including themselves, needs more resources to achieve improved results,&nbsp; than initially planned; in turn, they may need support from other departments or teams at your company (or even outside it). That kind of problem-solving is critical in today’s business environment!</p>

<p>Finally, when people set goals as part of a team effort instead of individually, they’ll have additional opportunities to collaborate on projects directly or indirectly toward reaching those goals, further enhancing teamwork skills while achieving those objectives!</p>

<h4><strong>Teams often do better if they focus on achieving multiple goals</strong></h4>
<p></p>
<p>A team’s collective focus is a powerful thing. If you give your team one goal, they’ll work hard to achieve it. But if you give them multiple goals, they’ll find ways to allocate their time and energy more efficiently and often do better at the prescribed task.</p>
<p></p>
<p>Teams can have both long-term and short-term goals at the same time. When they work on different types of goals at once, it gives them more flexibility in how they approach those tasks; instead of taking one road toward “success,” different parts of the organisation can take different paths toward achieving similar ends.</p>
<p></p>
<p>For example, A sales team might have a weekly quota of five deals they need to close each week (the short-term goal) while also having an annual revenue target of $25 million (the long-term goal). This allows them to see how their day-to-day activities align with their company’s overall mission, which helps them make smarter decisions about where they should invest their time and energy daily.</p><p><br></p>

									<p>Earlier this month, we learnt that we had won Malaysia’s annual HR Vendor of The Year (VOTY) award for HR Innovation of the Year. We had come in 2<sup>nd</sup> place…silver award! After a year of working on our game-based simulation and sales platform, we felt a huge sense of relief and achievement since the VOTY award gave us a sense of validation on what we had been working on.</p>
<p>Over the last year, we have gone through countless iterations and minor (and major) tweaks to get the product development just right. Knowing that it would be our first product launch since we started eVULX, we wanted it to be a signature product that customers and clients would love. However, reflecting back over the last year, I see we have made countless mistakes and I hope to boil it down to 7 big mistakes and by doing so, I hope you learn from it and improve on your product development journey!</p>
<p>Some have a bit more explanation than others but bear with me as I try to be as concise and to the point as possible. Everyone has their own unique product development journey and this is our journey and the main mistakes we made along the way.</p>

<h4><strong>Mistake 1: Not starting with the UX</strong></h4>
<p>What were we thinking? Really, we started with the idea and we worked the solution with our developers. At mid-way point, we realised we needed to do a total overhaul of the look and feel of the product. Simple lesson but profound, start with a very clear UX UI reference and then start development. Never the other way around. Honestly, that cost us 2-3 months in terms of building the product. Thankfully, we had a great product development team that was very patient.</p>

<h4><strong>Mistake 2: Product Features and What Customers Really Need</strong></h4>
<p>2nd mistake is about having a grand scheme of what the product should have vs. what it needs to have. Product development can be simple or it can be complex and working on your 1<sup>st</sup> product might push you to achieve perfection and that is not required before you have customer validation and traction. The 1 additional feature is a nice to have but it can take weeks or months to develop and that is taking months away from testing it with customers and getting real feedback. Start with what is essential, working with the customer(s) and iterate from there.</p>

<h4><strong>Mistake 3: Find a great development team (we got this right!)</strong></h4>
<p>In this aspect, we have been very grateful as we managed to get a great team to work with us on the product development. They were so eager to work on a game and were willing to go back and forth with us to get it right. No extra costs!</p>
<p>In the beginning when we were surveying the landscape, there were countless offers from all around the world where they gave us amazing deliverables and timelines and I think a lot of that was just unrealistic and unachievable. We got price proposals from RM20,000 to RM250,000, timelines from 3 months to 1.5 years. How to select the right team? We used our networks to find someone great, local, eager to develop something new and it worked out in the end.</p>
<p>It&#8217;s a critical area but I think if you get this right, you’re 50% there. Get this wrong and your fantastic product can become a nightmare!</p>

<h4><strong>Mistake 4: Losing momentum</strong></h4>
<p>As product development lingers and festers, it is quite common to lose that initial momentum built at the start. As you start running the startup and providing solutions to clients, it’s very easy to lose focus and to buckle down on the revenue driving aspect of the business. We did that as well as we started to drive more revenue in the business; the frequency in which we checked in for the product development fell initially and I believe this made us take the foot off the pedal for a while.</p>
<p>We managed to get back on it but after some real reflection. How do we future proof the business? Through our own products and solutions. Revenue now was great but what about the future…don’t lose focus. Realise that the product development is the life and blood of any organisation. Keep at it!</p>

<h4><strong>Mistake 5: Why is it not earning revenue?</strong></h4>
<p>Most products fail and we know that. It can’t stop you from trying and it could be your 2<sup>nd</sup> or 3<sup>rd</sup> iteration that ends us being successful. That goes for us too. I think initially, we assumed that the product would launch, get customer traction and build from there. Well, the road was a lot longer that we expected. Getting into the door with our new solution has been tough and continues to be hard. We need to do a ton of convincing and you also need to listen and assess the customer feedback but it’s part of the journey.</p>
<p>Focus on what matters, drive it forward and revenue will come. We need to work the steps I guess and put the same (or more) focus with any other product!</p>

<h4><strong>Mistake 6: Underestimating the effort to launch</strong></h4>
<p>Marketing a new product launch is incredibly hard. It’s still a huge conundrum for us to resolve. Marketing just goes on and on! Not much to say here but I think your marketing team has a huge influence on how successful your product launch is. Putting equal focus on this aspect will pay off in leaps and bounds in the future.</p>
<p>I guess Henry Ford says it best “those who stop marketing to save money are like those who stop a clock to save time”. As a non-marketing person, learning that mistake is key to the product development phase. Get it right as early as possible!</p>

<h4><strong>Mistake 7: Get your tech stack right!</strong></h4>
<p>For teams that are not knowledgeable on the right tech stack, I think this again comes down to having the right tech team that can advise you on what is required to keep the product sustainable into the future. If you want the product to be used for a large audience, you need the right tech stack to address this need.</p>
<p>If you don’t have this in mind, you might need to rework the product from the start again if the volume increases etc. Knowing the product application is key in this process. If you don’t know it for your product development, stop and find out. It will ultimately save you a ton later.</p>
